Abstract
The objectives of this research were to explore the pathways through which human resource management practices influence employee loyalty, with a focus on the mediating roles of psychological ownership and job satisfaction in this process.
This study employs a mixed-method approach, integrating quantitative and qualitative analyses. In the quantitative phase, data were gathered via a questionnaire completed by 600 faculty members at Sichuan University of Technology, and SmartPLS 4 software was used to verify direct and indirect effects, including mediating effects. In the qualitative phase, interviews were conducted with 15 teachers at Sichuan University of Technology and utilized content analysis.
The findings of this study indicate that human resource management practices have a direct impact on teachers’ loyalty. Additionally, psychological ownership plays a significant mediating role in this relationship, while job satisfaction also serves as a significant mediator. The study further reveals that HRM practices positively influence teacher loyalty through the sequential mediation of psychological ownership and job satisfaction. These findings provide theoretical support and practical recommendations for enhancing teacher loyalty at universities in western China.
